What did you learn from these examples? In each case how did the individuals overcome the barriers to change and what were the resulting benefits?

This work of HCA 459 Week 1 Discussion Question 2 The Challenge of Change shows the solutions to the following problems:
Change is usually positive but it can also be difficult to embrace at times. Employees can be resistant to change while managers may feel that it is necessary for organizational stability. Discuss the challenge of change as it relates to health care organizations. What is the overall impact of change on the organization its employees and its constituents and what role does the manager play as an agent of change?
In addition to responding to these questions review the examples of successful change in your textbook and choose two examples to discuss in greater detail. What did you learn from these examples? In each case how did the individuals overcome the barriers to change and what were the resulting benefits?

Determine the challenges you face in this leadership role. Justify how you would proceed in your new leadership role

CASE STUDY A You have been appointed as the Director of Clinical Services at a large (600 bed) metropolitan hospital – Ambrose Health. You are younger than the previous incumbent, being only 30 years of age and better qualified, having just completed a Master of Health Service Management and enrolled in a doctoral program. Most of your experience has been in smaller hospitals outside the metropolitan area. The executive management team made it clear to you at interview that they were interested in effecting change throughout the Clinical Services Division, which is why they were seeking an external appointment to the position.
In particular, they were seeking an individual who could establish a cohesive and productive working team. Shortly after commencing in the position it becomes obvious that much of what is achieved is as a result of ‘who you know’. There are many instances when the usual communication channels or procedures are not followed because of ‘system failures’ which have never been brought to anyone’s attention. When running short of stock medications, for example, many nurses contact the nursing unit manager of the medical ward as she has a ‘contact’ in the pharmacy, rather than working through appropriate channels to correct the problem.
Patients in the Coronary Care Unit are routinely admitted directly to the unit rather than through the Admissions Office because it is a slow and tedious process. When you ask why these problems have never been addressed formally, the nursing unit manager of the medical ward tells you “It has always been this way. I am a very experienced health professional – I know the system and how to get around it to get what I need to do the job properly. I see no reason to change things when I think the system is working well.” Questions to be answered (maximum of 750 words):
1. Propose three personal goals that will guide you in effecting change throughout the Clinical Services Division of Ambrose Health within the first six months.
2. Determine the major driving and restraining forces for change at Ambrose Health and strategies for dealing with these.
3. Determine relevant strategies for initiating change and methods of unfreezing and refreezing.
4. Propose how you would respond to the nursing unit manager of the medical ward who expressed the comments in the last paragraph – your exact words are required.
5. Predict your chance (as a percentage) of implementing successful change in this organisation in the next two years and justify why. CASE STUDY B You have recently been appointed (in a voluntary capacity) to lead the medical services in a
volunteer organisation which provides first aid services at a range of sporting events. The position has been vacant for two years and perhaps as a consequence, medical staff numbers have fallen, there are very few policies to guide the volunteers and virtually all protocols have not been updated for over ten years.
The director responsible for all volunteers is and has been running the organisation to suit his own needs, which at times are in conflict with accepted medical practice. The administration of drugs during cardiac arrest procedures by medical officers, for example, has been discouraged because lay members of the organisation are unable to participate in this activity. He has often described the medical staff as being ‘elitist’ and ‘arrogant’ and does not like it when they try to ‘bamboozle him with scientific information’.
Despite being committed to assisting injured players at sporting events, morale is low amongst the medical staff volunteers who are now looking to you for leadership in this organisation. The organisation is well established and hierarchical. There are over 2000 volunteers of whom less than 100 are medical staff and there are approximately 150 nurses. A range of commercial providers is increasingly competing for contracts that your organisation has traditionally held.
Questions to be answered (maximum of 750 words): Determine the difficulties facing this organisation. Determine the challenges you face in this leadership role. Justify how you would proceed in your new leadership role. Predict your chance (as a percentage) of implementing successful change in this organisation in
the next two years and justify why.

Identify the pathophysiology of the associated alterations, including the normal and altered cellular function.

In clinical settings, some of the most common questions that patients ask are Why do I have this? What caused this disorder? Will it ever go away? These emotional questions can be difficult to ask and to answer. However, for patients to come to terms with their diagnoses and adhere to treatment plans, they must have an understanding of factors that might have caused, or continue to impact, their disorders. As an advanced practice nurse, it is important that you are able to explain disorders, associated alterations and symptoms, and changes that might occur within your patients’ bodies.
To prepare:
•Review this week’s media presentation. Reflect on the importance of developing an in-depth understanding of pathophysiology.
•Select a disorder from the following list: ◦Adrenal insufficiency (Addison’s disease) ◦Atherosclerosis ◦Cholelithiasis (gallstones) ◦Colon cancer ◦Cystic fibrosis ◦Hemophilia ◦Nephrolithiasis (kidney stones) ◦Osteoporosis ◦Parkinson’s disease ◦Tuberculosis
•Select one of the following patient factors: genetics, gender, ethnicity, age, or behavior. Reflect on how that factor might impact your selected disorder, as well as potential associated alterations and symptoms.
•Identify the pathophysiology of the associated alterations, including the normal and altered cellular function. Consider both intra- and extra-cellular changes that occur. Post on or before Day 3 a brief description of a patient scenario involving the disorder and the factor you selected.
Explain how the factor might impact your selected disorder, as well as potential associated alterations and symptoms. Finally, explain the pathophysiology of the associated alterations, including changes in cellular function. Todays nurses arent just caring for the sick; theyre changing our very notion of modern medicine and health care delivery. Nurses are giving TED talks publishing scientific research developing mobile medical applications and actively addressing health care policy. Theyre collaborating with their colleagues from social workers and oncologists to hospital administrators and public safety personnel. The field is growing and so are opportunities for nurse practitioners DNP and PhD nurses nurse educators nurse-anesthetists and nurse researchers.
New health care technology is also creating opportunities for nurses. More and more aspects of the profession are electronic: Test results X-rays blood work and ordering medication. An array of new technologies mobile devices electronic medical records cloud computing and teleconferencing invite nurses to be digitally ambitious.Professional nurses have always had to meet rigorous education and training standards but the standards today are far more challenging than ever. While it is possible to earn the registered nurse designation with just a bachelors degree many nurses are opting to seek a masters in nursing through an MSN bridgeprogram in order to improve their career and earnings potential. In most of these programs nurses earn credit for their experience and the courses theyve already taken and earn their masters in nursing by taking courses to expand their knowledge and fill in any gaps.
In addition to degree programs though nurses are also expected to complete more continuing education courses to keep their licenses current. Government requirements for nursing licenses are more complexand stringent than ever before; nurses need to complete additional education and training to stay up-to-dateWhile inflation changes in minimum wage and other factors influence the value of nursing salaries you cant argue the point that nurses make more money today than any other time in history. On average the starting salary for an RN is $40000; some specialty nurses make well over $70000 each year and some even earn six figures. Most healthcare facilities offer excellent benefits as well including flexible schedules that werent as common 50 years ago. Of course given all of the education required for a career in nursing these days its important that the salaries match the requirements.
Describe which best practices in human resources management you followed when creating this job description and explain why you considered them to be best practices.
In the Human Resource Management using basic: Human Resource Strategies: Basic Human Resources Principle: Hire the right people Specific Practices: knowing what you want.Be selective.
